He ws ‘ highly qualified and dynamic person and has set very high and strict performance levels for hhimeelfas well as his team. The company is poised to grow twice its turnover in the next five years. He insists on highly transparent systems and has handpicked the senior management. The junior level managers are picked from the various management trainees, the company recruits every year ‘The company recruits MBAs as management trainees and fresh engineering graduates as engineering trainees and gives one year training, Initial six months training is at various loeatwoes and functions and next six months training focuses on the funtion, the trainee would be absorbed into. ‘The company mostly recruits mechanical and production engineers and the training system 1s broadly structured with this in mind. The company decides on number of trainees, based on the Planning and manpower forecast of their HR division. Last year the company took about fifteen ‘management trainees and ten engineering trainees. Arvind Kaul is one such engineering trainee who was put at the chemicals division for the first three months. Thereafter he was put on industrial paints division for another three months. At the end of the six months, he had to undergo first ‘appraisal. The company review was good and the six months review was done by the training manager, Sudhakaran, Arvind discussed the review with him and was told of his performance levels. ‘He was also given the next six months plan of training which would be the industrial generators as he was likely to be placed in this division after the completion of the training After two months, Arvind sent a formal request to Sudhakaran, describing the work and duties he's carrying out. He mentioned that he should be placed as a regular engineer as an exceptions! case because he thinks he's performing more than what 1s expected of a trainee ‘This would give him better emoluments and he will be more productive for the organization also MGS-112 1 PTO. Sudhakaran, however turned down this request dubbing it, as agamnst policies, He assured Arvind that all extraordinary performances are given due regard and appreciation in the company but it's not in the antercet of the trainees and the company to make auch anexception. After sending written explanation, two days later Sudhakaran realized that a similar request 1x forwarded this request back to HR di ‘as he'd nlrendy made the stand clear. sion. However, he chose to ignore this lett Soon the attitude of Arvind changed towards other trainees as well as other personnel. He started delaying the work and was taking 4-5 day® leave ina month. By the end of the ninth month of his training, he was isolated from other trainees, Once he had a confrontation with the manager Planning and control on the shop floor and refused to complete the work assigned repeatedly. Within ext three days, he was called by the head of the division for a meeting. Arvind reached there and found Sudhakaran also sitting in with the Head, Arvind said that other trainees are being given easier tasks while he's subjected to work which is normally expected from a full time employee. He further said that it's been going for last three months and this prompted him to send the letter. Also his hardwork is not given full recognition by the HR department as well as the head of industrial generators, Sudhakaran, however, chose to ignore the issue of the letter as he felt he has already given reasons for his stand. He focused on the other issue, that of troubles at work and Arvind’ refusal to carry out work assigned by the manager, planning and control. He stressed that Arvind has to complete only 3 months now, as a trainee, but also insisted that no such lapses would be tolerated as far as work is concerned. He also had a half an hour meeting with Arvind and manager. planning the following day. In this meeting, he explained the objectives of such training, etc, and how Arvind can learn from his supervisor, the manager works. He concluded the meeting on positive note so that Arvind could realize the situation and will not repeat his mistake. Next week, Arvind once again got into an argument with one foreman. He also refused to work in night shift as assigned by the manager. Moreover, he did not come to office for the next two days. Third day when the manager enquired about his leave, Arvind said, “Iean work only according to what I am paid for. Doing night shift is not a trainee’s job” and handed over his leave application tothe manager. This time, however, the manager decided to forward a written note to the Head of the Department as well as to Sudhakaran explaining the circumstances. However. in the evening he called Arvind in his cabin. “Arvind, every trainee has to complete this one year time as trainee only. Ifyou really think that I am there to push you or put you down, you are mistaken. I worked as ‘a manager for almost five years now and have trained at least 30-40 peop in my division. I have sent a formal note because you're a trainee under me and constant review of your performance is my duty. It's only a matter of 2-3 months before you become a full-time employee so take my advice, do not indulge in these issues.” Next morning Sudhakaran discussed the issue with Manager works and was told by work's manager, “Ihave told Arvind to work properly and hope he will understand, As of now. don’t take any action, Perhaps he is stressed or insecure”. For the following week Arvind worked normally and didn’t take any leave also, Sudhakaran was pleased that a small patience on the side of works manager has put things on the normal track and that he did not have to resort toa severe action against Arvind. However, two days. He also failed to show up for a weekly meeting of quality and planning conducted for trainees by Sudhakaran, Next day n the morning he walked ou after a massive argument over an assembly job assigned to him by the works manager. The works manager, forwarded a warning letter for Arvind and sent a copy to Sudhakaran, The letter made references to his previous lapses \lso. The head of the department alsosent a note for Sudhakaran that Arvind may be transferred to lonts would set a bad example for other trainees as well in the coming ten days Arvind reported late at several occasions and was absent for another department as repeated ineid MGs-112 OP (sm) Sudhakaran called Arvind for an urgent meeting the next morning at 9 o'clock. Arvind came tosee him at the scheduled time and eat before him. Case 1 : Jia Jaiwanti, A Service Consumer In the course of a single day, a busy young woman makes use of a wide array of services. dia Jaiwanti.a final year business student in Mumbai had worked late night on an article and overslept the following morning in the apartment she shared with other students. Her roommates. who had early classes, had left while she was still asleep. After showering, she dressed hurriedly. and then made a quick cup of coffee. But she skipped her usual bow! of cere burger at the college figuring she could pick-up 2 Noticing that the weather outside looked ominous, she switched or the morning FM program ‘on the radio, to check the local weather forecast. As it predicted rain. she grabbed an umbrella before leaving the apartment and walked to the bus stop for her daily ride to the university, On the way, she dropped a letter in a mail box. The bus arrived on schedule. The bus conductor recognized her and gave a cheerful smile as she showed her monthly card. The bus was quite full carrying a mix of students and office workers, so she had to stand. Arriving at her destination, Jia left the bus and walked to the Faculty of Management Studies. Feeling hungry, she headed to the small, cheerfully decorated food stand at the far corner. “Sorry”. said the stand owner in answer to her question. “We just sold the last of the burger and are waiting for more. Would you like some coffee ?" Jia sighed. It wasn't the first time this had happened. But the class was about to start and she couldn't wait. Joining a crowd of other students, she took a seat in the large classroom where her finance class was held. The professor lectured for 75 minutes. occasionally projecting charts on a large screen to illustrate certain calculations. It didn’t help as she was still feeling sleepy. Jia reflected that it would be just as effective and far more convenient if the entire course material was transmitted over the Web or recorded on DVDs. so that the students could view and learn at their leisure. She preferred the couree “Marketing” that followed, as the professor for marketing was a dynamic individual, who believed in having an active dialog with the students, Jia made several contributions to the discussion and felt that she learned a lot from listening to others’ analyses and opinions. MGS - 106 1 P.T.O. She and her friends ate lunch at the recently modernized college canteen. The old cafeteria, a Gloomy place that served not-so appetizing food at high prices, had been replaced by a well-lit and colorfully painted new food court, featuring a variety of options. These included both local suppliers and two fast-food chains, which offered choices of sandwiches and a variety of ice creams. Although she had wanted a sandwich, the line of waiting customers at the sandwich shop was rather long. So, Jia joined her friends at Burger Pao, and then splurged on coffee with ice cream from the adjacent coffee stand. The food court was unusually crowded, perhaps, due to rain that was pouring down outside, When they finally found the table, they had to clear off the dirty trays. “Lazy guys!” commented her friend Rohit referring to the previous customers. After lunch, Jia stopped at an ATM, inserted her card, and withdrew some money. Leaving the students’ gym, she ran across the rain-soaked courtyard to the HSS department. Asa preparation for her next class “Business Chinese”, she spent an hour in the language laboratory, watching an engaging video of customers making purchases at different types of Chinese stores, and then by repeating the key phrases, she listened to her own recorded voice. “My accent's definitely getting better!” she said to herself. Finishing her last class and Chinese phrases filling her head, Jia headed to visit her hairdresser. She liked the store, which had a bright, trendy décor and well-groomed, friendly staff. Unfortunately, the cutter was running late and Jia had to wait for 20 minutes, which she could have used to review a chapter for the next day's “Human Resources” course. Some of the other waiting customers were reading magazines provided by the store. Eventually, it was the time for a shampoo, after which the cutter proposed a slightly different cut. Jia agreed, although she drew the line at the suggestion to lighten her hair color. She sat very still, watching the process in the mirror and turning her head whenever requested. She was pleased with the result and complimented the cutter on her work. Including the shampoo, the process had lasted about 40 minutes. She tipped the cutter and paid at the reception desk. ‘The rain had stopped and the Sun was shining as Jia was leaving the store. While walking home, she stopped to pick-up clothes from the cleaners. ‘The store was rather gloomy, smelled of cleaning solvents, and badly needed repainting too. She was annoyed to find that although her silk sari was ready as promised, the suit she would need for her interview was not. The assistant, who had dirty fingernails, mumbled an apology in an insincere tone, without even making an eye contact. Even though the store was convenient and the quality of work too quite good, Jia could consider the employees to be very unfriendly. Back at her apartment building, she opened the mailbox in the lobby, and collected all the ‘mails that were meant for her room-mates and her. Her own mail, which was rather dull, included ‘bill for her mobile telephone, which required no action as she had signed an agreement to pay the funds automatically from her eredit card. There was also a postcard reminding her that it was time toschedule a new dental checkup. Jia made a mental note tocall for an appointment. When she was about to discard the remaining junk mails, she noticed a flyer promoting a new dry-cleaning store ‘and including a coupon too for a discount. She decided to try the new firm and pocketed the coupon. ‘As it was her turn to cook dinner, she wandered into the kitchen, turned on the light, and started looking into the refrigerator and the cupboards to see whatever was available, Jia sighed as there wasn’t much in there. Maybe she would make a salad and call for a home delivery of a large pizza, MGS - 106 2 Study Questions : _8y Identify each of the services that Jia had used or was planning to use. At Places, he was difficult to follow because of his unusual accent in which he spoke English, being a German himself. However, the elaborate visual aids helped him put his point across successfully. The powerpoint slides were in the form of bullet points outlining the structure of the presentation. During the discussion at the end of the presentation by John, the principal director opined that the international model discussed would need to Le customized with specific local content and went on to share his own software model of learning management system. In what was heralded as one of the biggest communication blunders of 2006, one company found it's way around the discomfort of firing some-one-face-to-face. A total of 400 employees at Fort Worth, Texas, headquarters of the Radioshack Corporation got the ultimate e-mail early one Tuesday morning. The message simply said : “The work force reduction notification is currently in progress. Unfortunately, your position is one that has been eliminated.” Company officials argued that electronic notification was faster and allowed more privacy than breaking the news in person, and additionally those employees who were laid off received generous severance packages. Organizational consultant Ken Seigel argues, saying that “The bottom line is this : To almost everyone who observes or reads this it representsa new low in the annals of management practice.” It was unclear at that moment what the long term effects of such communication strategy, with regards to lay-offs, would be for Radioshak as a firm. It isn't just Radioshak that found it difficult to deal with such communication. Terminating employees is challenging and painful for managers. Such gommunication requires careful preparation and skill Business week columnist also commented on such an issue and wrote that organizations involved in downsizing have an ethical responsibility to do 0 correctly, which includes doing it in person, doing it privately, giving the person your full attention, being honest but sensitive and not rushing the person, Questions : 6 What communication barriers did Radioshack likely experience as a result of terminating 5 employees vin mass-emails ? >) How has technology enhanced our ability to communicate effectively ? Case - Study Read the case carefully and attempt the questions given at the end Zara Spain's Zara has become Europe's leading apparel retailer, providing consumers with current, high fashion styles at reasonable prices. With over $8.7 billion in sales and more than 1,500 stores, the company’s success has come from breaking virtually every traditional rule in the retailing industry. The first Zara store opened in 1975. By the 1980s, Zara's founder, Amancio Ortega, was working with computer programmers to develop a new distribution model that would revolutionize the clothing industry. This new model takes several strategic steps to reduce the lead time from design to distribution to just two weeks —a significant difference from the industry average of six to nine months. As a result, the company makes approximately 20,000 different items a year, about triple what Gap or H&M make in a year. By reducing lead times to a fraction of its competitors, Zara has been able to provide “fast fashion” for its consumers at affordable prices. The company's success lies within four key strategic elements : Design and production. Zara employs hundreds of designers at its headquarters in Spain. ‘Thus, new styles are constantly being created and put into production while others are tweaked with new colors or patterns. The firm enforces the speed at which it puts these designs into production by locating half its production facilities nearby in Spain, Portugal, and Morocco. Zara produces only a small quantity of each collection and is willing to experience occasional shortages to preserve an image of exclusivity. Clothes with a longer shelf life, like T-shirts,are outsourced to lower-cost ‘suppliers in Asia and Turkey. With tight control on its manufacturing process, Zara can move more rapidly than any of its competitors and continues to deliver fresh styles to its stores every week. Logistics. Zara distributes all its merchandise, regardless of origin, from Spain. Ite distribution process is designed so that the time from receipt of an order to delivery in the store averages 24 hours in Europe and 48 hours in the United States and Asia. Having 50 percent of its production facilities nearby is key to the success of this model. All Zara stores receive new shipments twice a week, and the emall quantities of each collection not only bring consumers back into Zara stores over and over but also entice them to make purchases more quickly. While an average shopper in Spain visits a high etreet (or main street) store three times a year, shoppers average 17 trips to Zara stores. ‘Some Zara fans know exactly when new shipments arrive and show up early that day to be the first in line for the latest fashions. ‘These practices keep sales strong throughout the year and help the company sell more products at full price ~ 85 percent of its merchandise versus the industry average of 60 percent. MGM-102 1 P.T.0. MM Customers. Everything revolves around Zara's customers, The retailer renets to customers changing needs, trends, and tastes with daily reports from Zara shop managers about which products and styles have sold and which haven't. With up to 70 percent of their salaries coming from ‘commission, managers have a strong incentive to stay on top of things. Zara's designers don’t have to predict what fashion trends will be in the future. They react to customer feedback -good and bad-and if something fails, the line is withdrawn immediately. Zara cuts its losses and the impact is minimal due to the low quantities of each etyle produced. Stores. Zara has never run an advertising campaign. The stores, 90 percent of which it owns, are the key advertising element and are located in prestigious high-traffic locations around the world. Zara spends significant time and effort regularly changing store windows to help lure customers in. In comparison to other retailers, which spend 3 percent to 4 percent of revenues on big brand- building campaigns, Zara spends just 0.3 percent. ‘The company’s success comes from having complete control over all the parts of its business—design, production and distribution. Louis Vuitton’s fashion director,Deniel piette, described Zara as “possibly the most innovative and devastating retailer in the world’. Now, as Zara continues to expand into new markets and countries, it risks losing some of its speed and will have to work hard to continue providing the same “newness” all over the world that it does so well in Europe. It is also making a somewhat belated major push online that will need to work within its existing business model. Questions : 4a) Would Zara's model work for other retailers ? Why or why not ? 10+10 6) Elaborate on tha marketing -mis factors that have contributed to success of brand ‘Zara’.
