Challenges and Complexities faced by Accor Hotels Group
The main challenges and complexities faced by the organization to a position itself in the current
business environment
Economic: New Zealand has a population of around 4,776,715 as per Feb. 2019 (New
Zealand Population,2018) that is why people have less income to be expensed and Accor
Hotels Group provides expensive accommodation compare to other local kiwi brand
hotels, which makes Accor difficult to stay competitive within the hospitality industry.
Political: The political stable government in New Zealand helps the companies and
businesses to provide a safe and secure business environment with respect to investors as
businesses. In this way, this environment can be beneficial for Accor Hotels Group to
operate its business as per the government.
Global: In concern of global level, it is analyzed that different cultural value sets are
determined in New Zealand that affects the visitors’ arrivals on these places. Tourists
come from different places but Accor Hotel does not have diverse culture employees’
who can handle their guests. (Ng & Dunford, 2013).
6
Competitors: Lack of promotional and marketing activities in the hospitality industry in
New Zealand results in a lack of competitiveness in the tourism sector (Byrne & Abdul-
Ghani, 2017). In this, the industry has potential competition but lack of competitiveness
that is why Accor Hotel group is unable to grab the opportunities under the competitive
market due to lack of competitiveness.
Tourism Number: Tourism is one of the important sectors for New Zealand in which
around 3.82 million tourists come in New Zealand as per (StatsNZ, 2018) and at the same
time, directly contributed NZ $ 12.9 billion in country’s GDP as per 2016. This defines
that in New Zealand, companies in the hospitality industry have a vital scope but due to
expensive products, Accor Hotels Group is facing challenges (Demirçiftçi & Kızılırmak,
2016).
Leadership Requirements
Leadership Knowledge, Skills and Dispositions
Effective leadership skills and knowledge are required to address the issues facing the company
to position its business into the hospitality industry. The company’s management needs to follow
the transactional skills to increase the demand for hospitality services in New Zealand. Given
below are the steps which address the challenges in Accor Hotels (Mandinach & Gummer,
2016).
Transactional leadership skills help the company to provide incentives and good commission to
their employees which is beneficial for Accor Hotels to motivate visitors to stay in their
properties worldwide. Transactional leadership style is based upon the theory of rewarding to the
employees to increase their motivation level. By doing so the company addresses the challenges
which hamper the business of Accor hotels into the hospitality industry (Helm, 2010).
7
Transactional leadership theory is believed in motivating and to help with the reward system as
well as punishment if the followers do not go as per the leader wish. There are four dimensions
in terms of transactional leaders. It includes contingent rewards, active management by
exception, passive management by exception and active management by exception and laissez-
faire. In terms of Accor, hotel trust is important in the organization. The adoption of this theory
in Accor hotel is helpful in gaining the trust of the customers visiting hotel (Çelik, et al., 2015).
This also helps in enhancing positive behavior. In term of the hospitality industry, it helps in
sharing the knowledge in terms of creativity of organization.
Transactional Leadership Quote:
According to Bill Gates “There is one rule to adopt the technology within the business is that
automation is implemented to an efficient act that will increase the efficiency. In addition, the
second rule is that the automation is implemented to an inefficient act that will increase the
inefficiency.”
Above quote defines that Accor Hotels needs to adopt the automation in its operations that will
help it to get success within the competitive market. In a similar manner, Accor Hotels Group
should work to increase efficiency in its efficient operations so that Organizational operations
can be done with efficiency by their leaders.
Interpersonal Skills
Self-awareness and managing relationship are determined as essential interpersonal skills. In
which self-awareness means that an individual is capable to consciously know what he is feeling
and what the reason of feeling is it. At the same time, employees spend a lot of time with their
colleagues at the workplace in order to understand the importance of managing good relation
under the organization (Darling-Hammond, 2017).
8
In addition to this, it is identified that these interpersonal skills can be helpful for Accor Hotel as
it can use these skills of its employees in respect to being successful. With the self-awareness
and managing relationship skills, employees understand the feelings and try to manage good
relations with Accor Hotel’s customers that make the Accor Hotel popular by its effective
customer services provided by its employees.
Integrated Program
Leadership Development program for Accor Hotels Group
Below are steps that are helpful for the company to create a successful leadership development
program for the employees which helps to accomplish the organizational objectives and
problems:
1. To outline the main qualities and skills of each leader in the organization-This is an
important skill for any leadership position to adopt the change and assess the main
qualities of the leader with respect to the particular situation (Patwardhan et al., 2015).
2. To identify the leader's current knowledge and capabilities in the particular skill - For
example, if the leader has good selling and team handling skills then it would be
beneficial for the company to increase its sell as well as to manage its team in an
effective manner. In this way, it is determined that if a leader has good selling skill then
he can guide its sale team that how they can sell out more products within the potential
market. At the same time, if a leader has effective team handling skill then he can easily
handle its team at the time of managing a huge project. These skills of a leader are
beneficial for Accor Hotel to make it more profitable or successful.
9
3. Develop a Personal Improvement Plan - for leaders to assess the current knowledge and
capabilities of the leaders and set particular standards where the leaders have to achieve
those standards to go on to the next level (Remington &Kitterlin-Lynch, 2018).
4. To ensure that regular meetings with the leader to monitor the progress, growth and
advancement level is essential of the company for the next competency level.
5. To provide the leaders to participate in practical case study situations and give their
important conclusions and strategies to resolve the problems – As per this statement,
companies should try to organize some special workshops as well as programs through
which the knowledge and skills of an organizational leader can be improved and
enhanced at a high level so that leader can be capable to all kinds of critical situations
within the organization or outside the organization through providing specific strategies
and techniques to resolve them (Dzhandzhugazova et al., 2015). In this manner, it is
determined that this way can be helpful for Accor Hotel to make its leader efficient while
having critical problems. In this, the leader can suggest some techniques as well as some
conclusion also for solving the problem with the help of its skills.
Democratic theory:
Democratic theory is identified as a developed subfield of political theory which has the main
concern with evaluating the definition as well as the meaning of democracy concept. In this
way, it also has the motive to examine the moral foundation, challenges, obligations and
overall desirability of democratic governance (Al-Ababneh, 2013). In addition to this, it is
determined that the democracy theory of workplace deeply follows the political democracy
especially in case of huge organizations such as Accor Hotel group. In this concern, it is
identified that these kinds of organizations are often connected with socialist movements,
10
anarchist and trade unions etc. Most of the organizations mainly use this democratic structure
at least for choosing the leader (Ansell & Torfing, 2016). On the basis of this, it can be
mentioned that Accor Hotel group can adapt this theory in order to select the democratic
leader that can be helpful to it increase its staff’s productivity, encourage employee
engagement and it is also beneficial to increase employee’s morale as well as performance
under Accor Hotel.
Narrative
A narrative relationship between programs and theories 3 Theories mentioned and linked
to Accor Group: A leader is a person who motivates employees in their work and solves their
issues in day to day activities. The leaders build up capability in the organization, confidence as
well as behave boldly at the time of dealing with any kind of situation. Mckinsey approach can
be applied for the leadership development in terms of Accor Hotel. This Mckinsey approach is
quite helpful for Hotel to achieve growth for the business. In order to build capability, most of
the leaders adopt the McKinsey approach. There are different theories as well as leadership
styles that can be adopted by Accor Hotel while expanding its business in New Zealand. It is
described as below:
Trait theory
In terms of building up capability, the trait theory is taken into consideration by the company
(Bolman and Deal, 2017). Trait theory is the theory by which the personality of a human being
can be analyzed. It helps the person to handle any kind of situation. It can be termed as the
building capacity for the leaders for handling any kind of situation. For example, Marriot hotel
also adopts trait theory in order to build capabilities of leader. On the other hand, this theory is
also helpful for the employees of Accor Hotel in order to build up the capability. When the
11
leaders are capable of doing the things then they motivate the employees for completing the task
given to them. In terms of engaging employees, it is essential for the leaders to engage the team
members in the work and take their advice as it would be helpful in motivating them to work in
an appropriate manner. Moreover, it would be beneficial for them to show their ability and
capability of doing work (Cummings and Worley, 2014).
Leadership styles
There are different leadership styles such as Autocratic leadership style, Democratic leadership
style, Transformational, Transactional leadership style and more. In order to have leadership
capabilities in the company, it is important for the leader to adopt a democratic leadership style
as it is important to treat all equally.
Blake and Mouton’s Managerial Grid Theory
This theory is adopted in terms of leadership and includes Blake and Mouton’s Managerial Grid
Theory (Cummings and Worley, 2014). This theory was established in the year 1960s by Robert
Blake and Jane Mouton. It comprises two dimensions such as concern for people and concern for
results. In terms of Accor Hotel, this theory is beneficial as this concentrates on team member’s
needs as well as a personal development area. It is helpful in managing the leadership styles by
adopting the tool as grid training.
Transactional leadership
Transactional leadership style, the leader takes into consideration the needs of team members and
areas of personal development at the time of taking the decision on how to complete the task. For
example- in terms of the experience of manager in motivating employees to promote their
development of career but needs are not ignored for meeting the deadlines for staying
competitive in the market. Fiedler’s contingency theory is the theory that explains that leadership
12
is not only on the basis of leading but it should have control over the situation. It is the theory
that is helpful in the leadership effectiveness on the basis of organizational performance under
Accor Hotel (Day et al., 2014).
Laissez Faire Theory
In terms of Accor Hotel, this theory is helpful in order to be successful in the task
accomplishment on time. Laissez Faire theory is the theory in which the team members are
enabled to make decisions. Thus this leadership theory is considered as gaining the lowest
productivity between the team members (Day et al., 2014). In terms of the hospitality industry, it
is beneficial as it helps in motivating the employees in work decisions. This is helpful in
increasing their level of confidence in Accor.
Transformational leadership theory
Transformational leadership theory is a new leadership approach that concentrates on how
valuable and positive change can be developed by leaders. In terms of Accor hotel, the
transformational theory is useful as it is helpful in making positive changes in the Hotel. It
affects positively the whole hospitality industry (Tracey, 1994). By the help of the
transformational leadership theory, the leader of the company works with the employee closely
and identify the need for change and creates the vision and guidance for adopting the change.
In the context of this theory, Burns determined that transforming and transactional leadership are
different styles of leadership. Bass concluded that the research of Burns theory that is known as
Bass transformational leadership theory. In the views of Bass, transformation leadership theory
can be defined and understood based impact of the change on the followers (Avolio et al., 1999).
It also suggested that leadership get trust, respect, and admiration from their followers. In this
way, leaders of Accor should also concern on this theory to adopt the changes. It will help
13
leaders to identify the need of the followers and get the trust, respect, and admiration. Moreover,
the leader of Accor can act as a role model for the employees at the workplace.
According to McKenzie et al., (1990) the transactional leadership style is also helpful to satisfy
the need of the followers in the context of rewarding after meeting the aim and objective of the
leaders. It means that transactional theory says that followers should get a reward after the
completion of the project and task. It helps to improve the motivation level of the employees. As
concerning this, it can be suggested to Accor’s leaders that after achieving the aim and objective
of the project, the employees should get the reward for their contribution. It will help to get good
results with employees.
It is also identified that leaders of Accor can also follow Maslow’s transactional theory to
understand the need of the employees. The theory of Maslow categorized the need of the
employees under five groups that determined a pyramid. In this, the fundamental need is at the
bottom. In this, the main need of the human being is hunger and pain avoidance (McLeod, 2007).
After this, physical need, social needs, self-respect, and self-actualization. As concerning this
theory, leaders of Accor can identify the need of the employees can develop the strategy to fulfill
their needs as the possible level.
Written Expression
From the above analysis of the leadership development program, it can be identified that
leadership skills can be developed through self-directed learning and practical exercises which
enhances the problem-solving skills of the leaders and provide them a viable approach to handle
the conflicts. Similarly, leadership knowledge can be developed through readings and guest
speaker activity plan in Accor (Tavitiyaman et al., 2014). From this method, the knowledge of
14
the leader is updated regarding the products and services offered by the industry which helps to
develop effective strategies for the company.
